"Us" and "them" in Organizations. Sense of Organizational Fairness and Counterproductivity Among Employees

Abstrakty
W pracy pokazano, jak ważnym elementem praktyki kierowania jest aktywne zaangażowanie kierownictwa w tworzeniu wśród pracowników przekonania o uczestniczeniu w sprawiedliwej organizacji. Dzięki danym pochodzącym od 492 badanych poczucie sprawiedliwości organizacyjnej zdefiniowano operacyjnie w sposób uwzględniający kontekst kulturowy działania polskich organizacji. Stwierdzono, iż poczuciu niesprawiedliwości dystrybutywnej, proceduralnej, retrybutywnej i interpersonalnej towarzyszy wzrost liczby zachowań kontrproduktywnych. Zapewniono dane pozwalające wnioskować o sposobach formułowania ocen sprawiedliwości organizacyjnej na bazie postrzeganej jakości procesu kontrolowania pracy i autorytetu przełożonych. To uwidacznia, jak istotną rolę w kształtowaniu zachowań organizacyjnych mają kompetencje przełożonych i jakość formalnie sprawowanej kontroli.(abstrakt oryginalny)
The study demonstrates the general importance of establishing proper organizational justice management practices and illustrates possible negative consequences of injustices perceived by organization members. Based on the data collected from 492 Polish employees, the findings show that organizational fairness perceptions of: distributive, procedural, interactional and retributive/punitive exchanges can, indeed, serve as a very accurate and multifocal predictor of increased general counterproductivity. The article's ultimate goal is to offer guidelines for organizational interventions aiming to cope with the perceptions of striking injustices among employees. In so doing, the author's notion is to prevent the high risk of future counterproductivity towards employers who are seen as unjust.(original abstract)
