Purpose: The purpose of this article is to explore managers' views on their role in shaping the impact of Sustainable Human Resource Management (SHRM) on personnel risk, with a particular focus on the importance of the psychological contract. Design/methodology/approach: The study is based on qualitative in-depth interviews conducted among a group of 35 managers from various industries and sectors, including IT, finance, higher education. Findings: The results indicate diverse approaches to the implementation of SHRM practices in the context of personnel risk mitigation. Managers emphasized their special role in promoting organizational stability and long-term development of human resources through their awareness and competence. The analysis revealed the significant impact of the psychological contract on building trust in teams, fostering innovation, and minimizing employee risks. Research limitations/implications: The study is limited by its qualitative nature and the specific sample of 35 managers, which may not be representative of all industries and sectors. Practical implications: The data obtained from this study can be used to design effective solutions for SHRM, taking into account both the factors conducive to the implementation of the psychological contract and the multifaceted determinants of personnel risk. The findings highlight the importance of managerial awareness and competence in promoting organizational stability and long-term development of human resources. Social implications: The research underscores the importance of the psychological contract in building trust within teams and fostering innovation, which can have a positive impact on organizational culture and employee well-being. Originality/value: This paper provides new insights into the role of managers in shaping the impact of SHRM on personnel risk, with a particular focus on the psychological contract. It contributes to the existing literature by highlighting the diverse approaches to SHRM practices and their implications for personnel risk mitigation.
Talented and hardworking people enable a company to pursue its mission and create the right culture. Globally, for start-ups in the beginning stage, finding and maintaining talented persons is a big challenge. The research aims to understand the talent management practices followed in such companies, identifying and developing a comprehensive Talents Management Scale that fits small and medium organizations and any type of business and their impact on Organizational Engagement. The novelty of the study is an attempt to identify the suitability of strategies followed by leading organizations for start-ups at their level. Innovative practices in Human Resource Management through a strategic approach are analyzed in this research. A survey was conducted to collect primary data from a sample of 382 employees working in start-ups in India. Descriptive research was adapted to find out the impact of Talent Management on Organizational Engagement. Exploratory Factor Analysis was performed to understand the factor structure using SPSS version 23. The research results reveals that the demographic profile of start-up employees does not influence Organizational Engagement and perception of Talent management. The constructs, namely Talent Attraction, Talent Identification, Talent Training and Talent Development, have a positive impact on Employee Engagement, but the impact is less. The study reveals that Talent Culture is dominant in determining Organizational Engagement.

W skali globalnej dla start-upów na początkowym etapie znalezienie i utrzymanie utalentowanych osób jest dużym wyzwaniem. Badanie ma na celu zrozumienie praktyk zarządzania talentami stosowanych w takich firmach, zidentyfikowanie i opracowanie kompleksowej skali zarządzania talentami, która pasuje do małych i średnich organizacji oraz każdego rodzaju działalności, a także ich wpływu na zaangażowanie organizacyjne. Nowością badania jest próba określenia przydatności strategii kierowanych przez wiodące organizacje dla start-upów na ich poziomie. W badaniu tym analizowane są innowacyjne praktyki w zarządzaniu zasobami ludzkimi poprzez strategiczne podejście. Przeprowadzono ankietę, aby zebrać podstawowe dane z próby 382 pracowników pracujących w start-upach w Indiach. Zaadaptowano badania opisowe, aby poznać wpływ zarządzania talentami na zaangażowanie organizacyjne. Przeprowadzono eksploracyjną analizę czynnikową w celu zrozumienia struktury czynnikowej za pomocą SPSS w wersji 23. Wyniki badań pokazują, że profil demograficzny pracowników start-upów nie ma wpływu na zaangażowanie organizacyjne i postrzeganie zarządzania talentami. Konstrukty, a mianowicie Przyciąganie Talentów, Identyfikacja Talentów, Trening Talentów i Rozwój Talentów, mają pozytywny wpływ na zaangażowanie pracowników, ale wpływ jest mniejszy. Badanie pokazuje, że Kultura Talentów dominuje w określaniu zaangażowania organizacyjnego.
There is a paradigm shift in the nature of employee-employer bonding in the present dynamic business context. It is moving from a strong long term relationship to an instable short term association. This change is primarily observed among highly skilled knowledge workers of the information technology industry as they seek the best organizational environment that will suit their needs. In the present operating business environment where organizational growth is an outcome of innovative and technological progressions, human capital has emerged as one of the most valued assets of the organization. Skilled human capital can be a source of competitive advantage to companies and be a significant antecedent to its success. The challenge for the information technology industry is therefore to design a work environment that not only attracts but retains such talented human capital. Hence, it is imperative for the companies to explore the attributes that such skilled talent expect and operationalise them to effective employer branding strategies. This study is an attempt to explore the important attributes that IT specialists aspire in an organization of interest which will be beneficial design employer branding strategies.

W obecnym, dynamicznym kontekście biznesowym obserwuje się zmianę paradygmatu w relacji pracownik-pracodawca. Jest to przejście od silnej relacji długoterminowej do niestabilnego krótkoterminowego powiązania. W związku z tym konieczne jest, aby przedsiębiorstwa zbadały atrybuty, jakich spodziewa się od nich wykwalifikowany personel i wdrożyły je do skutecznych strategii marki pracodawcy. Niniejsze opracowanie jest próbą zbadania ważnych atrybutów, do których specjaliści branży IT aspirują w organizacji, co będzie korzystne przy projektowaniu strategii marki pracodawcy.
